What this hire really comes down to

A successful Service Manager in an MSP setting must balance the technical requirements of dozens of separate clients against the practical constraints of a lean internal team. You are moving away from individual ticket resolution toward systemic oversight. Your goal is to keep engineers efficient while keeping client infrastructure stable and secure.

This position demands high operational visibility. You act as the bridge between technical execution and client expectations. Without a clear manager, engineers often default to fixing symptoms instead of addressing root causes, which causes ticket backlogs. You define how your team interacts with PSA systems and how they handle escalation paths when a standard fix fails.

The trade-off here involves speed versus thoroughness. While clients demand fast response times, rushing an engineer through a ticket often leads to recurring issues or configuration drift. A manager must decide when to push for a quick resolution and when to authorize a deeper investigation. This requires an objective eye on technical performance data versus anecdotal feedback from users.

What we check before you see anyone

  • Multi-tenant Management

The candidate must demonstrate how they keep separate client environments distinct and secure. Ask how they manage credential rotation or restricted access across 50 different Microsoft 365 tenants. Someone who lacks experience here will likely struggle with configuration creep or accidentally applying settings to the wrong client environment.

  • PSA and RMM Workflow

Verify experience with specific platforms like ConnectWise or Autotask. A strong candidate understands how to build automations in an RMM tool like NinjaOne to reduce alert fatigue. They should explain how they use PSA data to track ticket lifecycle, rather than just using it as a repository for notes.

  • Evidence of Technical Depth

While CompTIA A+ and Network+ are useful, they prove basic literacy, not operational mastery. Press for a specific incident where they had to audit a client network after a failed migration. You want someone who recognizes that a valid certification is a baseline, not a substitute for seeing how various vendor tools interact under pressure.

  • Escalation Logic

Evaluate their process for moving a ticket from Tier 1 to Tier 3. They should have a defined rubric that prevents senior engineers from becoming buried in low-level tasks. A good manager forces the documentation of the initial troubleshooting steps before an escalation occurs, which prevents the senior engineer from wasting time on obvious issues.

Where we find them

Look for candidates currently working in regional IT service providers where they support diverse client stacks. These individuals are used to high pressure and fragmented workflows. They often feel stuck in roles where they handle too many tickets to actually manage the quality of the team output. They are looking for the authority to implement better structure and reporting.

Focus on those transitioning from senior lead technician roles. These people know the pain of inconsistent ticketing and missing documentation. They are motivated by the chance to build a repeatable process that makes the workday predictable for the engineers they lead. They prioritize documentation accuracy and system-wide visibility over heroic late-night individual efforts.

Mistakes we see

  • Hiring based purely on technical certifications without checking for administrative management skills in a multi-client setting.

  • Assuming an engineer who is fast at ticket resolution will naturally be effective at managing the workflow of others.

  • Failing to verify how the candidate handles client communication during major outages when the technical fix is delayed.

The search in three steps

  1. Agree the brief

Start by reviewing their previous PSA configurations. Ask them to walk you through a specific dashboard they created to monitor team response times.

  2. Find and speak with people

When interviewing, present a scenario involving two conflicting priority requests from different clients and observe how they allocate their available resources.

  3. Introduce the people who fit

Evaluate their ability to interpret RMM reports. They must be able to identify which specific clients are causing the highest volume of recurring tickets.

Questions about this search

How should I structure compensation for this role?

Base salary should reflect the responsibility of managing people and infrastructure. Avoid high commission structures which incentivize volume over quality, as this encourages engineers to close tickets without solving the underlying problem.

How do I handle a candidate who wants a counteroffer?

Usually, you should avoid matching a counteroffer. If they are willing to leave only because of money, they will likely leave again when the next offer arrives. Focus on finding someone aligned with your operational goals.

Can this role be fully remote?

It depends on your team's current setup. If your engineers are onsite, the manager needs to be present to observe workflows directly. Remote management works only if your documentation culture is already mature.

How do I test their technical fit accurately?

Ask for a technical audit of a hypothetical failing network. See if they identify the right diagnostic steps in order. They need to show they follow a logical path rather than guessing at potential fixes.

What if I can only find candidates with limited experience?

Prioritize communication skills and administrative discipline over deep technical expertise. You can train them on the tools, but you cannot easily train them to handle frustrated clients or maintain strict ticket documentation.
