What this hire really comes down to

When an LLM feature gives plausible but unsupported answers, the hiring question is who can measure the failure and change the system. In reality, the work involves managing brittle systems where model behavior shifts unpredictably. You need an engineer who treats large language models as unreliable components rather than magical black boxes. This role requires focus on prompt engineering, context window constraints, and systemic latency.

Data engineering skill is more critical than pure model training ability. Your candidate must be comfortable building reliable pipelines that feed accurate, fresh data into retrieval systems. If a candidate spends all their time reading research papers but cannot debug why a model hallucinates on your specific enterprise documents, they are not ready for a production environment. Prioritize builders over researchers.

Cost management and monitoring are the hidden requirements for this position. Every call to a model provider or every GPU hour spent on local inference has a direct financial cost. A strong hire will prioritize building telemetry that tracks token consumption and latency against user satisfaction.

What we check before you see anyone

  • RAG Implementation Strategy

Ask them to explain their choice of embedding model and vector database. A good engineer discusses index strategies and how they handle chunking overlap to maintain context. If they only mention vector similarity search without addressing retrieval quality or reranking, they have only built a prototype, not a reliable search engine.

  • LLM Latency Mitigation

Production applications fail when users wait too long for a response. Verify their knowledge of streaming responses, caching mechanisms, or local model distillation. A candidate should articulate how they reduce time-to-first-token in their previous work using specific techniques like speculative decoding or smart batching.

  • Evaluation Frameworks

LLM output is hard to measure with traditional testing. Ask how they built their evaluation sets. They should describe using LLMs as judges to score outputs or maintaining a golden set of input-output pairs that they run against every model update to catch regressions in logic or tone.

  • Tool Orchestration Logic

Complex agents must call external APIs to be useful. Check if they have built autonomous tool loops. A capable engineer manages error handling for failed API calls and ensures the model does not get stuck in infinite execution cycles. They must show how they enforce schema validation on structured output from models.

Where we find them

Look for candidates within distributed systems or backend infrastructure teams who transitioned into AI. These individuals already understand uptime, rate limiting, and database integrity, which are the main bottlenecks for generative AI at scale. Seek out contributors to open source projects related to model evaluation or framework integration rather than those focused solely on theoretical AI papers.

Search for people working on internal search or data retrieval systems at data-heavy companies. Often, the best engineers for this role were previously tasked with fixing poor internal documentation search. Their background in managing unstructured text databases makes them naturally suited to solve the retrieval-augmented generation problems that define your roadmap.

Mistakes we see

  • Hiring for model fine-tuning skills when the actual problem is a lack of high-quality training data. Fine-tuning is expensive and often unnecessary if your retrieval pipeline is poorly configured.

  • Prioritizing candidates who only possess experience with proprietary model APIs while ignoring those who have managed local open source model deployments.

  • Accepting a candidate who lacks strong software engineering discipline. LLM systems require unit tests, CI/CD pipelines, and reliable logging just like any other production software service.

The search in three steps

  1. Agree the brief

During intake, define the specific constraints of your production environment. Are you deploying to edge devices, or is this a cloud-based service? Specify if the model needs to be private for compliance, as this limits your model choices and architectural overhead.

  2. Find and speak with people

For the headhunt, avoid candidates who have only done hobbyist projects. You need evidence of deployment at scale. Ask to see how they handled a production incident where the model started performing poorly after an update from the provider.

  3. Introduce the people who fit

In the evaluation phase, focus on their technical decision process. Give them a scenario involving high retrieval costs and ask how they would lower the budget without sacrificing performance. Look for trade-offs rather than simplistic answers.

Questions about this search

How do I evaluate salary expectations for this role?

Pay ranges vary heavily based on whether the candidate brings architectural experience or just basic script writing. Focus on their ability to build systems that handle traffic, as this skillset commands a premium over entry-level prompting experts.

How do I handle counteroffers for these engineers?

These roles are in high demand and your competitors will pay to retain them. If you make an offer, ensure your total package addresses their need for interesting technical challenges and autonomy, as money alone rarely seals the deal.

Does this role need to be on-site?

Most of this work can be performed remotely if the engineer has the necessary cloud access. The primary risk is not their physical location but their access to the datasets needed to train and validate model performance.

What is the most important indicator of technical fit?

Look for experience with the full lifecycle from data cleaning to evaluation. A candidate who only understands how to write a prompt is missing the backend engineering expertise required to maintain a real-world system.

How can I keep the shortlist narrow?

Screen out anyone who cannot explain a concrete technical challenge they solved, such as reducing hallucination rates or managing token costs. Prioritize candidates with a track record of production shipping over those with only research experience.
